Enhancing Work-Life Balance in Hybrid Work Arrangements in the Philippines

Abstract

Amid the continuing prevalence of hybrid work arrangements in the post-COVID-19 context, challenges persist in maintaining employees' work-life balance (WLB). Drawing upon the social ecological model and the Job Demands-Resources (JD-R) theory, this study explores factors that shape employee WLB in hybrid contexts and how WLB can be enhanced through individual WLB crafting strategies and human resources support provided by the organization. Qualitative data were collected from 92 employees in the Philippines through an online survey. Thematic analysis revealed key challenges faced in hybrid work (i.e., unstable internet connection, commute fatigue, and logistical burdens of onsite work, transition from remote to onsite work, blurred work hours and boundaries, and challenges with collaboration); helpful human resources initiatives (i.e., flexible work arrangements and policies, communication and feedback sessions, mental health and well-being support, and digitization of processes and provision of technological support); and employee-driven WLB crafting strategies (i.e., setting boundaries, managing time and tasks, practicing health and wellness, and strategizing for hybrid work preparedness). Findings underscore the critical role of human resources support as a relevant resource that mitigates hybrid work demands and facilitates individual crafting strategies, ultimately promoting well-being across both work and personal domains.
