Abstract
The study examined the effect of leadership behaviors in performance management in the context of COVID-19 and the role organization justice in mediating its relationship with perceived employee productivity and turnover intention. Utilizing a mixed method approach, qualitative data was gathered from 60 Filipino employees through online survey to identify the effective leadership behaviors that they have experienced and observed in the context of performance management amid the pandemic. Thematic analysis was used to examine the data and to develop survey items for the succeeding quantitative study. One hundred seventy-six (176) employees participated in the online quantitative survey. Structured equation modeling was employed to test the relationships among the variables – effective leadership behaviors in performance management (ELBPM), organization justice, perceived employee productivity, and turnover intention. Results showed that ELBPM predicts the three outcome variables and that organization justice fully mediated the relationships of ELBPM with turnover intention and perceived productivity. The results of the study highlighted the value of effective leadership behaviors in shaping critical employee outcomes.
